The hiring model is changing

Many UK employers are seeing more applications than ever, yet finding the right candidate is becoming increasingly difficult. A growing number of employers are now dealing with a new issue: job applications enhanced or created using AI CV builders. While these tools can help candidates present their experience more clearly, they can also make it harder to assess suitability at an early stage. At the same time, application volumes are increasing which is adding pressure to hiring teams.

AI-generated CVs and the challenge of differentiation

CVs have long been a starting point for assessing experience skills and potential fit. That is now becoming less reliable. AI tools allow candidates to tailor applications closely to job descriptions producing highly polished and keyword-aligned CVs. While this can improve presentation it also means many applications look very similar. “Generative AI has made it considerably harder to evaluate CVs at face value,” said Matt Weston, Senior Managing Director, UK & Ireland at Robert Half. “Entire applications can now be tailored to fully match job descriptions. While they may appear well written and highly relevant, they are often increasingly similar, meaning employers spend more time validating whether the experience is genuine.” This makes it harder for employers to distinguish between candidates. Hiring managers are spending more time validating information rather than progressing candidates through the process. “It has never been easier to produce a perfectly tailored CV for a specific role in minutes,” Weston added. “But this doesn’t necessarily reflect an individual’s true experience and skill set and employers are having to apply more scrutiny to understand what those skills mean in practice.” The issue is not always misrepresentation. AI and one-click apply: more applications, less clarity

Another factor is adding to the challenge. One-click application tools are making it easier than ever for candidates to submit applications at scale. With minimal effort candidates can apply for dozens of roles in a short space of time. When combined with AI-assisted CVs this creates a sharp increase in application volume. “In London, for example, we’re observing a sustained increase in AI-generated job applications for tech roles,” said Weston. “The result is a pool of candidates whose CVs appear relevant but don’t align with their actual skills or experience.” For employers this often leads to: A higher number of applications to review Candidates who appear suitable on paper but lack depth in interviews More time spent filtering rather than engaging with the right talent  Many organisations are not struggling to attract candidates. Why hiring timelines are getting longer

The combination of AI CV generators and increased application volumes is slowing down hiring. Reviewing applications now requires more scrutiny including checking experience more closely and carrying out more detailed interviews. In some cases, additional assessments are needed to confirm skills. “In volatile economic conditions, hiring decisions already carry risks,” Weston said. “Employers are increasingly focusing on making sure new hires can succeed in their roles, which is contributing to longer hiring processes in some instances.” “If the volume of AI generated applications continues to rise, time to hire is likely to increase further as companies spend more time reviewing applications, conducting deeper interviews and refining job descriptions to discourage generic or automated responses.” This added workload can extend hiring timelines and delay business-critical decisions. Improving hiring outcomes in an AI-driven market

These challenges also create an opportunity to strengthen hiring processes. Many organisations are placing less emphasis on CVs alone and focusing more on practical evaluation of skills and experience. This includes: Using structured interviews to assess capability Introducing task-based assessments Engaging candidates earlier through direct conversations Working with specialist recruitment partners to support screening  This shift is also reflected in wider hiring trends. 64% of hiring managers are changing their focus towards different in-demand skills as AI continues to influence the workplace. At the same time, 49% of employers see AI expertise as a strong advantage for candidates, while 28% are already prioritising candidates with AI skills for many roles. The importance of human judgement

Technology plays an important role in recruitment, but it cannot replace human insight. Assessing motivation, communication skills and cultural fit still requires experience and judgement. This is why many organisations are relying on recruitment specialists to help identify the right candidates. At a leadership level, the impact of artificial intelligence is becoming even more pronounced. 87% of employers expect AI knowledge to be one of the most important executive skills, while 56% say AI-specific training is needed for leadership development and 43% highlight digital and data literacy as essential. A more balanced approach combining technology with human expertise can lead to stronger hiring outcomes.

What this means for employers

AI is now part of the hiring process for both employers and candidates. The focus should be on using it effectively while maintaining confidence in hiring decisions. By refining processes and focusing on quality over volume organisations can improve how they attract assess and secure talent.
